RSU dip after 4 years

People who get high end equity component in their offers, how do you handle the fall in RSUs after 4 years?

Example: Get a T4 offer from Google with $400k RSU (vesting over 4 years). Typical T4 refresher is around $80k so after 4 years the refreshers don’t catch up with initial RSU grant.

I know you can always quit and get a new job. But I’m more interested in people who plan to stay long term, how do they handle this?

    If you are good, you will get decent refreshers, that would put you back at comparable TC that other top companies would pay. If they want to keep you.

    They generally suck it up and take a dip. Or get a counter offer. There's no magic solution - yes it's true people take massive cuts in TC all the time.

      If you had a halfway decent sign on, promo won't compensate. You'd need like 3-4 promos.

    Are refreshers typically tied to performance? Is it typical to only refresh RSU after the initial grant expires? I got a “refresher” every year at 50% of my initial RSU. So my TC actually grew a lot over the years.

      If your fourth years refresh is not 100% of your sign on, you will make less in year 5 than 4.

      Don’t forget that some of your TC is purely due to the stock price having gone up. Even if they give you a refresh at yr 4 for 100% of the same USD equivalent they gave you at sign on, you would still make less money in year 5 than year 4.

      At MSFT at least it’s not even possible at max rewards to get a big enough refresh unless you reach ~L65

      Equity at grant price not including growth.

      Bonus at 100% of plan (performance has been significantly higher).

      Company's won't top you up if you had an insane sign on to start, unless you are truly insane. Ymmv. If you had a run of the mill sign on, sure you can match that, but who cares?

  • You generally get promoted during that time if you’re doing well, so compensation increases.
