Bonus and pay disappoinment

I joined t-mobile on Oct 22nd as a senior software engineer.
I disliked my team on the 2nd day. I asked HR for team change. She said i should give sometime to the team. I talked to my manager, he talked to me politely and said he will make it better.
In t-mobile i was told its good to speak up.
I told team that some of their practices and processes are bad. The team and manager said that's what they do and i should follow the same.
They some how assumed that i am not going to complete the work as they do. I raised those concerns, but i never denied to not work like they want.
I gave up when my manager set me straight to follow whatever team is doing. I applied to other positions within t-mobile.
My manager got to know i applied, he said he will help to me in switching teams. I thought he is a good manager.
In increment and bonus review he told me

HR decided to not give any increment to people who got hired at the end of year. I checked with HR, they said they dont decide on pay or bonus.

For bonus he set me at 80% for individual. I got to know 90% is when you are doing what you are expected.

I am a senior engg and i was put into a team of 5 senior engg and one software engg.

Please advice what i am suppose to do.

    You didn’t play the political game well, now you should learn that in company, it’s not just that you have to do great work but also have to win over the people in power, in this example would have been your manager. Now you have made him the adversary - worst possible thing. Time to either change that or change job IMO

    I got hired last year too and got screwed too
    I was expecting to a Mac πŸ’» after having explicitly requested it to the recruiter but I got a windows and no negotiable from the VP.

    Work is completely different From the job description

    I did reach out to other teams. HR said i will be in process, but its not guaranteed i will get another team.
