Pretty sure for trading it's heavily based on your desk's PnL. For back-office might be more capped.
Moreso firm pnl and how well you perform personally (if you contribute more than other people on your desk, but your desk has a bad year pnl-wise, even if the things you work on don't do as well as they expected, you'd be paid similarly to if you worked on a different desk/project)
I'd assume it should be (financial) performance based for traders to incentivize y'know winning.
Also slightly less focus on leetcode
