Got an offer over the phone from Splunk: overall compensation is $240K, but base salary is lower than what I currently have by $20K while bonus is higher (so total compensation increased). so i said it’s a no and ask to align base salary. You are free to negotiate whatever you want. Your numbers and statements are a bit odd and missing so hard to say exactly what you should do, aside from asking what you want. It's part of negotiating and if you're in sales you should know that. As for 100k RSU for 4 years that's pretty solid for sales roles. Very few jobs I've interviewed for at high levels offer near that.
Are you in the 3-5 yoe sales experience range? That's my guess based on comp. Sales comp really depends on the plan. How is your variable comped and what are the accelerators? In sales it's all about getting an achievable number then hitting the accelerators. If base pay is off by ,20k I think it's smart to negotiate, after all you are going into sales and shows you are not scared to push back.

No, they are offering 50/50, which decreases my current base (140K) by 20K (120K)
Hmm 50/50 seems standard, I would think it is okay to negotiate, you will probably get 10k. Splunk is an established product so getting the door is easier. Are you hunting or farming?

Typically, as you know, in these situations they always anticipate a counter offer so you definitely did the right thing. I doubt they will increase it by 20K, but I bet they will get closer.
