My manager said: you are doing good and expected. But we have big team and people have many years of experience. I’m Grade 10 and 3 years experience in start up. I said yes but what I need to do to fit in the box to get RSU. He said, you have to figure out by yourself and also Manager said if you want RSU, hike or rapid growth than Cisco is not the place for you!! Not sure what to do now. when I joined cisco one year ago I had other 7 offers that are competitive and good. Comp is very low for G10. You are in mid range of G8 but with your # yoe , that makes sense. Given you had 7 other offers, I am sure you can work hard to find better positions elsewhere. I am G10, TC:240k, 185k base + bonus and RSU, got 3 refreshers already, in last 1.5yrs.
What helps you to get this package or refresher, I’m ready to work hard. Any advice?
Simply put your value proposition to your manager. If they value your contribution, they should pay you the best or be ready for you to move on.

Refreshers totally depend on budget that your manager has.
Of course I’m preparing hard for interview but at least want to spend 1.5 years to have my i140 done/gc done. I want to count and make this time valuable until I’m here. :)

Actually that is somewhat confusing to me. On one side there are people in Cisco who are there since years and years and on other side this annual layoffs festival! What’s the secret for those who shelter at Cisco for years. In my teams and others some are 15,20,24,12,10.... years at Cisco!! That’s is very surprising both side to me!!
The people who stay long are the people who keep their heads down and burn year after year without expecting high TC or anything extra. For Cisco, these are people who provide much more value than what's paid to them... So they never get laid off.... Think of 12 year YOE person with grade 10 in Cisco with good domain knowledge if they haven't changed groups.... Such people are assets for Cisco and they don't ask much in return.
