I have an offer for my old team at Microsoft. Currently at a FAANG (not Amazon). The offer is the same as my current plus a sign on. Microsoft Pros - my WLB was better - unlimited PTO that I can take generously - can go full remote - can release side project games/apps - 50k sign on Microsoft Cons - bad stock refreshers - have done more layoffs in past FAANG Pros - not likely for layoffs - high stock refreshers FAANG cons - terrible PTO - worse WLB - can’t go remote - can’t release side projects TC 240 YOE 3
Can you expand on the bad stock refreshers at Microsoft? Ours are tied to performance, and this year many people got 0.
It’s also tied to performance. 60% or lower rating you get 0 refresher. If you’re under senior, target refresher is 10% base spread over 5 years. At senior target is 15% over 5 years.
Stock refresher is not based on base salary AFAIK. It’s a range based on level. Cash bonus is based on base salary

You missed a major cons for Microsoft. Nepotistic management that loves hire to fire. Non-transparent performance reviews without any oversight. Many questionable hires that you have to deal with. Your own manager may feel threatened by you, instead of helping you grow.
What is hire to fire? Also were you there previously, if so what org?
Hire to fire is fitting the low performers curve with new hires. This allows for keeping the good, well onboarded team members while finding someone else to be in the underperforming, so called “insufficient results” bucket. The tactic is to never spend any time onboarding new hires. Just throw them at the code base with the excuse that they should be self-starters. Set unrealistic expectations and throw them under the bus during calibrations. I was there many years ago in multiple orgs and large parts of my network, many of which in the management chain, are still there. The performance review at Microsoft comes down to a single person - your manager. The documentation they provide for your performance is a single paragraph of general words without any data points or references. It is not falsifiable and it is not verifiable. Also, because hiring decisions are also down to the same person, the manager, nepotism is widespread. You can find whole organizations filled with people from a single corner of India, China or Russia, sometimes even related to each other in an obvious way.
