(Not just for top performers but for any directs) Donโ€™t let them get bored, give them exciting opportunities. Find out what their career goals are and align projects relevant to their goals Give time to cool down and work on one of their pet projects Consistently get them visibility, when your direct gets visibility you indirectly get it too Position them for success as much as you can afford to Be empathetic, everyone goes through challenges outside of work, be flexible to accommodate those other challenges There is always a next level for anyone (even for the best of the best), constantly keep trying to figure out how to position them on that path Stay in touch with them at a personal level. 1:1s are not always about projects, sometimes you can talk about fashion, jewelry, cars, camping, or whatever the common interests are. 1:1s should go over the allocated time, you canโ€™t really go deep in conversations in 30 mins, be prepared to have conversations for more than an hour. Get their feedback on how to improve process/wlb for them and team, listen to them, implement the suggestions as long as relevant and applicable. They should believe you really support them, even if they choose to look around for other opportunities. Set them up for a better career while aligning with the project path.

My takeaway is the cool down period. Thanks!

You sound like a great person to work for (assuming you follow your own advice)
