After the recent review cycle I got only $10k refresh grant (vest in 4y), which is much lower than what comp team said about a normal ratio: around 33% of initial grants. Mine is only 3%. Here’s their reason: the comp team calculated my pkg in 2019 as including my 1y cliff RSU vested last month (which is overestimated apparently) and determined that it is very competitive compared to inside and outside market. Therefore they justify that I can only get $10k refresh grant. A datapoint of my friend with same level and rating got $65k. Argued with my manager but nothing helps. This is the first time I heard about the company balances the refresh against your existing package, and even using an overestimated number.

Cisco does this too. They look at unvested RSUs and their worth depending on current stock price and if this is high enough there are 0 refreshers. Heard same with Amazon.

managers don't look at existing RSUs. They dole out based on what's given to them from the group and then they dole it out appropriately. It sounds like your team overall got the shit end this quarter.
