I am wondering how often do you see people getting promoted from Sr. Director to VP internally? What is the average time in the Sr. Director role before promotion? I have been at the level for 3.5 years and just got a call from a post IPO company (not FAANG) for a VP role. I would love to stay but even though my performance has been good (100% of RSU refresh every year) I don't see getting to a VP unless my boss leaves and eve in that case it is a big IF. How often do you see VPs coming in externally vs internal promotions?
I assume your boss would have the same question (VP to Senior VP) and wonder if his boss (Senior VP) will leave too lol Regards to internal vs external hire. I have seen both. My place like to hire external because they think their experience/connection from other places are valuable There are internal promotions but only if there is a spot and no external candidate that is more qualify than the internal one (assume there is/are an internal candidate for that role) At the end, it is almost about who knows the right crew and the person's background can make the justifications when they announce internally... My suggestion would be, if you think the new place is better than the current base on your own evaluation criterias... Go for it!

What do you mean 100% RSY refresh? You get equal amount every year with same schedule (4yr vesting)?
Also, how do an IC (say SW engineer) get to where you are?
TC - 520k after few years, about 450k coming in 100% refresh - meaning each year I get new 4 year RSU grant that is about equal to what I vest that year - preventing a cliff TIPs - not sure there is a secret, I started to manage when very young, was manager of a 9 person team when I was just 25, so my path has been probably different. But in general - do work that will differentiate yourself from others, don't be afraid to lead (make and drive decisions, own the outcome even if negative) and in general be more valuable than the company pays you. It comes down to what happened back in school - you always want to be the person somebody would pick first when forming a team, regardless of the task. Personality, common sense, honesty and tech skills all play an important role

300 base, 100 bonus, 120 rsus (initial grant annual value, not counting stock appreciation) R&D leadership
So the 100k bonus is a yearly refresh award (stock or cash)? Don't you also get a yearly inflation increase to your base? (what is that amount?) Did you get a sign-on bonus when you started?
No, 100k is a cash bonus on top of the base, rsus are the 120k (1/4 if this initial grant), I do get annual refreshes that are not included here, because it would be too easy identify me, same for the sign up, which was there... I am OK for my TC being lower on Blund compare to actual, the W2 shows the truth...
Your TC is very good! The Blind TCs you see are with their RSUs run up, not their initial grant so it isn't apples to apples. As for VP titles, general Valley observation is it can happen after ~3 years as a Sr. Director if you're at the right place and right time. It's a total potluck. The only way to control this to your timeline is too leave for other pastures.

Crossed a line with my boss
Usually the only way to make VP internally is to stay a LONG time and they feel the owe you or change companies. Making that leap to VP seems like a struggle, I spent years in a director role. I would take the VP position and kick ass there, maybe go back to your current company later when you can do a VP to VP swap
