Tbh it's mostly just luck and timing because you have to be the right profile for the right time at the startup. Ime at stripe early on (am non-technical) they hired generally smart people who could just figure shit out but may not have been experts in a given specific role/done it somewhere else for a long time. The proxy for determining if folks were generally smart = went to GSB/HBS, Mck/Bain/BCG, maybe an IB/something else cool like a thiel fellow etc. Fwiw I suspect super early employees they spent a ton of time thinking about / recruiting, then there's this weird state where you need more heads but haven't built your brand yet (case in point some folks I knew who started super early responded to craigslist ads with ~no real experience in the role but were contractors for a bit and grew into it), then you raise a bunch of $$$ and the brand builds and you can be super picky (see the credentials/experiences they selected for above), and then they got to a point where they adjusted from hiring super smart people/being really picky, to having a slightly lower bar because of all the open hc and adjusting to more of a role specific profile/people who were specifically experienced/smart in a given role only vs you could throw against all sorts of problems. Ymmv but that's my take.
