Abandoning bureaucracy is one thing, but managers and levels are a necessary evil of the corporate world, especially considering that flattening doesn’t work all that well in practice. I worked at a late stage startup like what OP is describing with no corporate bureaucracy, managers doing IC work , etc. The culture was amazing and it lasted for about two years. As the company got closer to an IPO some cutthroat a**holes from Microsoft joined and in less than 6 months completly destroyed the amazing culture.

Pay equality is a lie. It assumes equal productivity from all employees which is fundamentally wrong. If the productive group gets no additional recognition they will stop being productive. Comp must be tied to individual performance
