I just transferred to SDM role 1.5 years ago. I have a good employee satisfaction, and my team is delivering a lot. However , I have been asked to give up my high performance employee 3 times in 1.5 years. The reason is sister team don’t have the HV employees to lead next big project. Is this common? The first two times, both my manager and sister team manager asked me to think big, think about our org success instead of individual team. But I really hated, just want to know how many of you also facing this? And how you handle it.
Generally think about things from your sr. manager POV. But at the same time - if you have business impacting things that require HPs then you should let your manager know.

Use this as a leveraging opportunity to ask for something in return. Some examples are dibbs on new headcount, getting rid of some projects etc.

Can be a dangerous game! I know of a manager who was asked to give up some of his HC to a sister team (he was told the other team needed experienced engineers). In reality though, this was upper management’s way of dealing with high attrition risk under that other manager.
How do your employees react to this? Could this be they hinting to change the team and senior manager acting on it? Also is it impacting your performance/deliverables?
It definitely impacts my deliverables then performance. Based my sr manager view, he needs all the team under him successful. Even I understand that, but it is still gets me. If this is every common, maybe I am not a SDM material
Its counter intuitive but the right thing would be to ask the high performer whether he would like to take on that initiative especially if it is going to help with his /her promo. You want to be seen by your reports as someone who invests in their career. Also, you can have that person come back to you later to lead ur own large initiatives.
I did what you said for the first two times. I agreed the changes. But 3 times in 1.5years.
