I have heard that Microsoft has a fixed budget per team. So if few folks get higher rewards, others have to be given lower rewards to stay in budget? Is that true? In Facebook, it's (largely) formulaic. Every employee will get bonus, hike and refresher based on company performance, their rating and where they are in their salary band. The only difference is discretionary equity that directors and VPs dole out. That is limited to a very small percentage of employees.
