Nov 28th, 2023] Nature is starting to heal. Hope everyone had a great thanksgiving. I’m thankful to have the opportunity to interact and learn from fellow Blinders. Some quick updates. Have this info from multiple sources and first hand info from budget approvals. Hiring will slowly start picking up early 2024. Restrictions of VP approval required for hiring are slowly being lifted in more orgs. Budget approvals already done to start ramping up recruiting pipeline. Orgs operating under capacity will now be allowed to hire to fill to planned capacity. We will slowly start to execute on long term growth plans as well. You should start seeing more signs of this after the holidays. It won’t happen overnight. Just a gradual but persistent move towards normalcy. Just a word of caution. We’re still not fully out of the threat of layoffs. Some orgs might still cut in Jan because of change in strategy and/or streamlining of product and features moving forward. Yes, there were layoffs and terminations in some cases (no severance) in Oct and Nov. These are not large enough to trigger WARN notices so you won’t hear much about it like we did in the past. Partly so I don’t cause unnecessary anxiety with the posts and partly because I’m wrestling with thoughts if it’s time to ride off into the sunset. I keep asking myself if I’m adding value to people’s lives with the updates. So let’s get into topics I’ve been meaning to cover. Some of these are based on questions in DMs. SSAs. Yes, they have been happening. Surprising, I know but it’s more common than you’d expect given the budgets. The logic is simple. The pay freeze is company wide but there are businesses the company deems as strategic and SSAs are a way to prevent flight of key talents in those businesses. Also a way to recognize (and reward) impact and effort that’s above what is expected. RTOs. This is subjective based in your orgs for now. The needle is slowly moving towards a wider and org wide fixed day RTOs. Like some orgs might force everyone to be in the office say Tue, Wed, Thur. Satya has always been transparent about his opinion for everyone working from the office eventually. There are space constraints and concerns about morale hit plus negative attrition right now. Org leaders are pushing back. Benefits cuts. Proud of everyone for raising enough stick that they brought back Xbox game pass. Nobody likes to hear this but a long list of potential benefits cuts have been prepared and they will keep pushing these through periodically. If they make big changes at once, people tend to revolt so it will be death by a thousand paper cuts. They will keep at it, and keep at it like a politician even if they have to roll it back periodically. As an example, Xbox game pass is back for now but don’t be surprised if at some point they say it’s a benefit for Xbox division and flighting build selfhosters only. Benefits are only getting stingy at Microsoft moving forward. ChrisCap exit. There are two things here. First, as many have pointed out, this signals a big migration towards a subscription based model for our products. Second, it’s a way for the company to wash its hands off certain allegations and potential investigations. Nobody is safe from being a sacrifice at the altars of profit. That’s all I’m going to say about that. Finally, for something sure to get a lot of comments and questions - what should we expect in terms of more layoffs given rumors of more layoffs happening soon at other large tech companies. The answer to this is a little nuanced. We got really lucky with PC market demand not dropping as much as expected last quarter. In fact it’s showing signs of picking up soon, surprisingly. Had OEM revenues continued to drop you all know what would happen. Holiday quarter will be key to confirm a trend. Another minor reason I’ve been told is potential disruption in hiring next year if market conditions improve. Large layoffs create bottlenecks for approvals and increased audits of visas filed by the company. This not just makes it harder to hire for certain roles but increases our legal costs for immigration related counsel and puts a temporary pause on tapping into work green cards for sourcing global talent pool. [My personal take on Aug layoffs news] It really doesn’t make sense to do layoffs in Aug. We know the budget for next fiscal in June. July layoffs make sense in response to that budget but Aug seems off. Business cycles and the upcoming trends take till Sept to know with potential certainty of the forming trend. Oct and Jan are the key months to watch for mass layoffs. Most likely we will see the tides turn in early 2024 unless October quarter brings unexpected surprises. Happy fall season ahead, everyone. July 25th, 2023] Another round of showtime coming in Aug and continued slow roll of manager and org flattening. Is this round 7? July 22, Oct 22, Jan 23, Feb 23, March 23, July 23. The orgs that went through significantly reorgs this month will be cutting more employees. However, cuts will not just be limited to these orgs. Layoffs will expand to more orgs. Total number in a couple of thousands but not all will be layoffs. There will be a mix of perf related managing people out as well. Keep an eye on WhoPlus employee counts. Vendor contract renewals will continue to be restricted. Terms of some of these contracts including total weekly hours might be renegotiated to drive costs down. There is some confusion around dates. I’ll update when I have more confidence on a set date. Also expect expansion of org flattening and manager flattening to pick up and continue through rest of calendar year. Are layoffs done after Aug round? Sorry to say this but the answer, sadly, is no. I’ll share another layoff related update mid to late sept. So far we have undone all headcount growth made over last fiscal year. But more is coming. You’ll hear the words ‘Right Sizing’ and ‘cost structures aligning with expected growth’ a lot more. From what I gather, some folks will be seeing some re-leveling (Principal to Senior, Senior to no prefix). This is because we find ourselves in a situation with lots of employees at these higher levels and the need to adjust roles based on the “new game plan”. Folk’s transitioning to new roles might also see changes in compensation model. You will move further on the RBI or CBI scale based on new metrics that make sense for those roles. This discussion is ongoing. RBI and CBI based compensation will be key and expand to more roles moving forward. Like I said, this situation is still fluid so posting this update for folks to share any info you have so we have more clarity. Communication from SLT has been sparse so it’s up to us to build a clear picture for the community. Lots of CSA will be asked to apply for TSP roles. JDs for new roles are being written and reviewed right now. It’s a game of musical chairs. If you don’t find a TSP ‘chair’ when the music stops, you’re ‘out of the game’. If you are in one of these roles and got a LITE, you might be in the process of being managed out. (Sorry). Not trying to fear monger here. Giving you heads up to be prepared. Some orgs will announce changes this month. Managers should start receiving communications soon. Full pre-Covid style RTO is out of question. Through the rest of FY we plan to reduce our real estate foot print enough that this is not even possible now. 2. Hybrid is here to stay. It costs less and employees who joined pre-Covid are more productive and happier with this format. Different story for new employees. 3. Ultimately the decision will rest with individual orgs. Some may choose hybrid with 3 days in office at one end of spectrum. Others may embrace a remote-friendly geographically distributed workforce. 4. For teams with hybrid work, Google style desk sharing will likely be adopted by Microsoft as well. The resource utilization numbers (including labs with expensive equipment) have to go up. Expect more leases to not be renewed and even broken. If not full buildings at least reduction in floors leased. 5. Only reason to deviate from above plan is if productivity and collaboration drops. The second part is already a concern for some orgs. Hopefully this brings peace of mind for folks worried about RTO. If you were approved or hired for remote work you likely don’t have to stress about RTO changing your life plans. Hope y’all are having a good spring. - - - - - - - - - - [Update 20. March 23, 2023] This year write your connect and annual review like your job depends on it. Write a draft, revise and review it, make edits till it screams your achievements. If needed, offer to provide brief talking points for things to highlight to your manager. Most important of all, have a clear understanding of where you stand on the stack ranking. If manager refuses to objectively answer this question, they’re not telling you the truth and not doing their job. You don’t want surprises later. Ask clearly what percentage rating they intend to assign to you when they go into org review discussions. Only objective answer to this question is a percentage number like 100% (target) or something above or below in increments of 20. - - - - - - - - - - [Update 19, 2023] Please be patient with DMs. Will get to it eventually if not blocked again. If blocked again, I’ll update status on spreadsheet linked below. Big question I get asked in DM is implications of Amazon’s new 9K layoffs. Checked with some sources and got below insight. For months now wall st has been worried about dropping cloud growth numbers. Amazon announcing new layoffs and also targeting their highly profitable cloud and ads teams is a message to wall st that cloud growth has indeed slowed. Not expected to pick up soon so if they can’t deliver a good top line (revenue) growth they will deliver the other major thing wall st wants which is bottom line improvements (cutting costs to improve profit margins). Margin improvement are the next thing wall st looks for after revenue growth. So what does this mean for Microsoft? It likely means Satya and Amy might be pressured to deliver improved cloud margins as well. Satya has a ruthless track record here. All empathy talk goes right out the door every time wall st demands a new sacrifice. Next few weeks will be interesting. Especially true if we’re not meeting our quotas for cloud usage. [Edit: Removing request for comment. Might have unintended consequences] Another point. Back in 2008 and again in 2014 management had clearly communicated at some point saying “There will be no more layoffs” when asked about it in all-hands. Why do they refuse to say it now. “We have to monitor the situation” is lingo for we will continue laying off as long as growth is not back. - - - - - - - - - - [Update 18. March 23, 2023] Still don’t have concrete details about next steps for RTO but know Amy is really worried about low building usage and monitoring the numbers weekly. Have been told employee patterns are consistent so they’re considering reducing leases on a bunch of buildings to save cost. Like mentioned earlier about every 300K savings is one less layoff required. Some form of RTO is still in the books but it depends on org. Might start with 3 days a week as weather gets better and we get closer to opening of new buildings on main campus. They will start by scheduling more meetings and events in person. Satya prefers RTO but HR and Org leaders are worried about push back from employees. Productivity might be up but collaboration and shared resource utilization is down. Resources cost a lot of money and need to be justified. If you work with geographically distributed customers and need to be on call, RTO doesn’t make most sense here. The location spread in this case is intentional and will continue. - - - - - - - - - - [Update 17. March 23, 2023] March 22nd date was clearly wrong. But that was also shared a month ago. Not sure if it moved to a new date (like march 8th was moved to 6th). We will know next week. March 6th was supposed to be Europe and Asia layoffs and 8th for US but all happened on 6th. Will start rolling out ASAP and tighten further in FY 24 budget. 2008 was first time. If you count all the stealth layoffs under Nadella it’s probably like round 20+. People don’t understand how aggressive Satya’s Microsoft has been with layoffs and eliminations. Ironically 6K officially in 2008 too but it was a much smaller company back then. <40K employees so it was a big shock. First ever layoffs in company history. Rents dropped like $200-300/month in Redmond. They had laid off 30K vendors too which was mainly the reason for rent drops. I was there Gandalf, I was there 3000 years ago.

If true, this is coming on the same day as the mass Amazon layoff. If these keep going, this seems like it could really put a dent in the seattle housing and tech labor markets.
Nah, the people being laid off are not the high paid people who are driving up housing costs. Recruiters, low level business people, sde1s.... It's also not purely regional jobs, the Amazon layoffs were nationwide.
Was driving around Seattle downtown to pick something up recently and almost every building has vacancy signs. Rents are going down for sure. I think a lot have already started offering first month free.
“Boomer engineers”… you mean the guys who paid their dues and wrote many of the foundations that the stuff you use every day sits on. And they did it when you were in diapers. One day you’ll be derogatorily referred to as “gen z” or “millennial” engineers by a future generation. Then you’ll see how it feels. Have a little class and respect.
