I know some friends my age who are managers in their organizations but make less than I do as an IC. What motivates someone to stay in the same company for years and decades when they could learn and grow much faster if they moved every few years? Update: lot of people think I do not have a life outside of work. In fact I have never worked more than 50 hours a week. The friendsand colleagues I know who have stayed in same org/dept for years have had to slog on weekends and at ood hours so they get a promo. Update 2:. TC 170k
A number of reasons. But I believe the leading factor is stability.
There is no such thing (stability). True stability comes with financial independence (fat investments balance). One should work to maximize compensation and skills. Those are the variables you control. Compensation so you can save more and have peace of mind. Skills so that you have additional peace of mind knowing you can switch jobs if required.
Let me rephrase “a sense of stability.” I didn’t say I agree with it, but as a people leader, that’s what most of my long-term team members identify as their reason for staying. These are generally the team members with average performance and won't take a calculated risk when problem-solving.
They don’t like interviewing and like what they’re doing. Not everyone is in this rat race
Most people don't love what they do and would rather get paid more doing the same. I think it's stability.

You may be surprised how many folks are fine once they get to a comfortable level in their career. And a new job always comes with risks of the unknown. What if it pays more but has far worse wlb? Or it's more stressful? Not everyone can be the best; some people choose to make work a smaller part of their lives than others. I don't blame them. In fact I envy them - not that I'm super successful. We're all just cogs in a machine; I'd rather not make my entire life goal being a bigger cog.

Most ppl don't who don't work around FAANG/SF, or don't look at blind have no idea they are underpaid. I know a few ppl who do tech work for non-tech companies, their jaws drop when they hear about senior engineers making even 200k

I had similar feelings as OP for most of my career. Recently (maybe it was covid I dunno) I've learned the value of stability... When I'm chasing my career or a higher TC I don't have time for much else. Now I have a stable job that allows me the time and financial freedom to pursue other professional interests and personal hobbies so I'm no longer interested in climbing the corporate ladder. Given that, I know people who have been at the same org their entire career (20+ years), some of whom never changed roles or only moved laterally. This blows my mind.
I can say as someone recently effected by layoffs, there are still old school mentalities and hesitancy around hopping around. Last couple years I’ve moved a bit, each time for a much better financial situation. But some companies still are bothered by it in my recent experience. Even if those companies try and claim their modern and young etc.

3. Complacency. It’s easy to just coast at a company you’ve been at for years and have already proven yourself at. Having to apply to new jobs and then interview and then reprove yourself at a new company is a fairly large hurdle for many people .
