So I’ve worked for two established start ups (around for over 10 years) and I don’t see hardly anyone at the organization that’s are late 40s or 50s. Where do the engineers go that don’t go into management and senior leadership? Most tech companies I’m aware of are flooded with people in their 20s and 30s.

Usually Staff/Principal Engineers at non-startups. Very common to see them at places like VMware/HPE/IBM/Cisco
You can retire after working in tech industry for 25 years if you are doing it correctly
Which means for at least 5 years, you're in your 40s like the OP asks.
Let me correct myself. 20 years is enough tbh. Tech jobs squeeze a lot out of you that people end up dying early or retiring to start some business
👋
What kept you going in tech? What motivates you at this age?
They didn’t raise hand. That’s slapping OP
